IMO these cars do not have the smoothest shifting transmissions, but my wife
drives our 20020v as a daily driver and she has never had any problems
shifting the beast. However, if 1st and 2nd are noticeably stiffer in your
car than the other gears, you may have a wear related issue.
We recently had a problem with a worn shift linkage bushing that prevented
engagement into 1st and 2nd. Turns out, the bushing in the linkage was
cracked and worn such that the metal ball joint was slopping around inside
the housing and thus prevented engagement of 1st and 2nd gears.
After replacement of this bushing, not only did the transmission go into
1st and 2nd , it also shifted a good bit smoother, so it's likely that the
shifting quality had been gradually going south and we did not notice.
Using synthetic oil in the transmission may also help improve shifting a
little. I've heard from a number of people that have switched to synthetic
and experienced smoother shifting. Maybe someone who knows how syncro's
work/fail can clue us in on if/why this seems to help. Anyway, I've been
very happy with Redline in both my Audi and my VW's.

Is there a way to remedy a stiff shifting 1st and 2nd gear on these
cars?
My fiance may be driving it soon, and while it's not THAT big of a deal
to me, I have the feeling that it may cause her to start off in 3rd gear
or get frustrated with it.
